“Everything begins with an idea.” – Earl Nightingale

When I started on my Project-Based Learning journey, I always wondered what other teachers were already doing with PBL in classrooms around the country and world. I remember joining Ning sites and finding other teachers who were doing PBL, it was like a dream come true to chat and discuss and learn.

With the growth of Twitter, blogging, and conference I was able to meet educators from around the world who have inspired me to go deeper into Project-Based Learning. Their ideas were what got me started documenting projects and step-by-step practices that would enhance any PBL experience.

PBL is growing because it engages and empowers students to learn experientially and share that learning in new and unique ways that go well beyond the classroom. Yet, many teachers are asking: How do we plan and implement PBL? How do we “fit it in” our current curriculum? How do we assess it using our current grading guidelines? How do we manage this type of learning?

These are all real concerns and questions that cannot be dismissed. PBL takes time to plan, implement, manage, and assess. Then it takes time to tweak, improve, and highlight.

If you asked any teacher, administrator, parent, school board member, student, or community member to list their top goals for an academic program, you would see achievement, 21st-century competencies, equity, and motivation all at the top.

Project-based learning is shown to work in all kinds of schools, in all different grade levels, with students of varying backgrounds and abilities.

So, if this is what the research says about PBL, then why do we still have so many schools falling into the test prep trap? Why do some many teachers feel like they cannot make the jump into PBL? Why haven’t we seen a nationwide movement towards PBL as a best and effective practice for all students?

It comes back to HOW to do PBL in the midst of standards and curriculum. I’ve put together a free workshop to show you the 5-step process to do just that.

  • Determining what blend of each EPIC component would best serve which aspects of the programme. An example of some questions you can ask at this stage are:
  • How important is it to practice this skill in a real-world environment? Are there opportunities for stretch assignments or special projects to enhance the skill/behaviour? (E) 
  • Do people need to work together to come up with solutions? How important is immediate feedback? Are there subject matter experts who can offer some guidance? (P) 
  • Does the content need to be accessed at the point of need? Would providing videos, tip sheets, etc. be useful or not likely accessed? (I)
  • Does working in a group enhance the learning? Is practice in a ‘safe’ environment important? (C) 
  • Planning at a high level the order in which each intervention should occur
  • Ensuring that there is a good balance of each approach – and not defaulting to classroom type learning!

You’ve seen the technology, you like the customization options, and you understand the impact, but before you implement a learning journey in your organization , what are the key “must haves” that ensure new skills are effectively applied and transferred to the job? Manager support and coaching get results, but which approach is actually proven to boost learning transfer, drive application, and improve performance?

Wilson Learning’s research, drawing on nine rigorous studies, found that organizations that provide their managers with the same training as their employees, in addition to training on an effective coaching process, can boost the impact of a program’s learning transfer by more than 40%.

The Six Must-Have Manager Skills

Managers whose training leaves them ill-prepared for developmental coaching will fail as coaches. In order to coach effectively, managers must practice these six critical skills:

  • Provide specific and constructive behavioral feedback.
  • Use effective communication skills, such as listening and questioning.
  • Motivate and hold employees accountable for improvement.
  • Establish trust.
  • See different perspectives and show empathy.
  • Clarify employees’ roles and responsibilities.

These skills highlight two key points. First, managers need an effective coaching process to follow and the underlying skills to carry it through. Second, managers need knowledge of the skills to which they are coaching. Without this knowledge, they cannot provide the behavioral feedback or role clarity their employees need.

The Power of Knowledge

Our own research supports these findings. Across the nine studies we reviewed, adding manager coaching to a learning journey clearly increased performance outcomes—but there was a stark difference in the percentage improvement based on the type of manager coaching delivered. We analyzed the three types of coaching support to reveal a more insightful result:

  • When an organization equips managers with new coaching skills, performance improvement jumps to about 18%.
  • When an organization provides managers with a combination of new coaching skills and training in the specific skills their employees learned, performance improvement skyrockets to 41%, on average.

What Should You Do Next?

Focus on preparing your managers to coach to the skills your employees are learning—providing coaching skills alone are not enough. Unless your managers can provide meaningful, constructive feedback and role clarity, based on their knowledge of the job and the desired competencies, you will lose more than half of the potential impact of the manager coaching. So, as you develop and launch any manager coaching program, ask:

  • Do my managers have an effective coaching process?
  • Do my managers have the necessary leadership and communication skills to coach effectively?
  • Do my managers know enough about what their employees are learning to provide constructive feedback and advice?
  • Have my managers had an opportunity to practice these skills before coaching employees?
  • Have my senior leaders created a supportive coaching culture for our managers?

A Learning Journey That Works

Wilson Learning’s blended Learning Journey increases managers’ involvement in the learning, with embedded application challenge assignments to promote and track this approach. In fact, our research shows that adopting this feature doubled the percentage of assignments completed by learners, with 82% of assignments completed. And, 91% of learners received manager feedback and coaching, a 45-fold increase. These results clearly show the value and impact of the Learning Journey approach.

True learning and the subsequent changes in professional behavior require a learning journey that enhances professional development and leads to improved performance. In this article, I explore the connection between learning journeys and their impact on employee performance.

What Is a Learning Journey?

A learning journey is a comprehensive, continuous process of acquiring knowledge and skills, designed to facilitate long-term behavior change and professional development. Unlike traditional training, which is often a one-time event, a learning journey encompasses a series of interconnected learning experiences. These experiences combine formal training, like structured classes and webinars, with informal learning opportunities initiated either by Learning and Development (L&D) teams or individuals themselves. This approach ensures that learning is not just an isolated event but an ongoing process that integrates new knowledge and behaviors into daily work practices, leading to enhanced employee performance. Formal training serves as a foundational element within this learning ecosystem, while the incorporation of informal training elements personalizes and enriches the learning journey.

In North America’s animal kingdom, the coyote has demonstrated exceptional learning abilities, thriving in various environments. When Meriwether Lewis in the early 19th century first encountered a coyote on his famous exploration, he was perhaps the first of European descent to see one. He attempted to kill and collect it as a new specimen. He and his men were unsuccessful though – an experience that thousands of American hunters have shared since. The coyote has learned to adapt and thrive to constant changes in their ecosystem and are now a common sighting in large cities like San Francisco (California) and Salt Lake City (Utah).

Integrating spaced learning and repetition into this process is crucial, as it greatly contributes to better knowledge retention, allowing learners to revisit and reinforce concepts at regular intervals, thereby solidifying their understanding and application in practical scenarios.
  • Awareness: Before employees can begin a learning journey, they need to be aware of what is available, how the organization will support them, and what lies ahead.
  • Motivation: While some employees are motivated for the pure sake of learning, some are looking for additional extrinsic motivations. Organizations should set up systems to reward progression in the learning process, encouraging employees to begin and continue the learning journey.

  • Start with the end in mind : Planning is too often abbreviated in the L&D field, a reaction to develop content as quickly as possible to please business stakeholders. Remember what Albert Einstein said about planning: “If I had an hour to solve a problem, I’d spend 55 minutes thinking about the problem and 5 minutes thinking about solutions.”
  • Include all stakeholders:  During the initiation phase, include key stakeholders and ensure that everyone involved in the process has the information they need. Leaders should ask themselves the following questions: What do I know? Who needs to know? Have I told them?
  • Build awareness of the solution with the target audience : Begin with primers to help them understand the big picture of the learning journey. Include an exposition on the current state, the desired future state, and the differences between those two states. Use microlearning hits that get to the point quickly.
  • Stimulate prior knowledge with which learners can scaffold new information.
  • Present content in the most appropriate modality.
  • Model learning strategies to help students assimilate new information.
  • Include as much application and practice as possible with healthy feedback loops.
  • Assess performance, giving additional feedback to learners.
  • Once learners are back on the job, use informal learning and coaching nudges to reinforce the application of new knowledge on the job. Employ performance support systems so learners can quickly find and share information they need in the flow of work.
  • Reward behavior change : While punitive rewards may be effective in the short term, for effective long-term behavior change, learning journeys should offer employees as much purpose, autonomy, and mastery as possible. Once employees are paid a fair and competitive wage, purpose, autonomy, and mastery are more effective methods of motivation than even bonus models.

Making It Work – EI’s Learning and Performance Ecosystem Based Approach to Create Effective Learning Journeys

EI has developed a highly effective model for creating effective learning journeys in a Learning and Performance Ecosystem . It’s a cyclical model that includes the following:

  • Capture attention about learning opportunities.
  • Explain what employees will gain from the learning journey (what’s in it for me).
  • Leverage immersive formal learning events that employ gamification, virtual and augmented reality, scenario based learning, and branching scenarios.
  • Support formal events with performance support tools, giving employees access to information in the flow of work : exactly what they need, when they need it.
  • Reinforce learning after formal events with safe places to practice and receive feedback on their performance.
  • Provide social learning so that learners can collaborate with others progressing in the learning journey, sharing knowledge and experiences.

Learning Journey Example: Sales Training

In our sales training program, we use the Learning and Performance Ecosystem framework to structure an effective learning journey for our team. Here’s how it aligns with the framework:

● Capture Attention : We kick off the learning journey by capturing the attention of our sales team about the upcoming training. This may include email announcements, intranet notifications, and engaging teasers to generate excitement.

● Explain the Benefits : We clearly communicate what participants will gain from the training journey. This includes improved sales skills, increased sales performance, and the potential for enhanced career growth.

● Immersive Formal Learning Events : We leverage immersive formal learning events that employ various cutting-edge techniques, such as gamification, virtual and augmented reality, scenario-based learning, and branching scenarios. These events make the learning experience engaging and memorable.

● Performance Support Tools : We provide performance support tools to our sales team, offering quick access to information in the flow of work. They can access product details, sales scripts, and negotiation tips exactly when needed.

● Reinforcement and Practice : After formal training events, we create safe spaces for our sales team to practice and receive feedback on their performance. This may involve role-playing exercises, simulated sales calls, and peer evaluations.

Learning Journeys - All about you

How learning journeys help settings to capture the wonder of the early years and build a holistic picture of children’s development. By Wendy Howes, Jackie Wells and Sally Cave

Learning stories are individual to the child and their family, and rely on practitioners tuning in to them

Guildford Nursery School has a long tradition of documenting children’s learning, and while we use an online tracking tool (Di Chilvers’ Development Map), we have always maintained paper Learning Journeys, as we feel they are more accessible for children.

The children love looking at and sharing their Learning Journeys; it is their go-to book, especially when they are feeling less secure. However, we wondered about the purpose and audience of these written observations.

We wanted to ensure that our documentation of children’s learning and development reflected our Froebelian principles of ‘valuing the holistic nature of development and the uniqueness of every child’s capacity and potential’ (Flewitt R and Cowan K, 2020). We also wanted to make sure that our documentation was equally useful and meaningful to the children, the parents and the staff.

As a result, we now write everything to the child, which means so much more to the child, parent and, actually, the practitioner. We have also stopped writing short observations which offer little real insight into children’s learning and development. Our focus is now very much on quality rather than quantity.

CAPTURING LEARNING

Our learning stories are inspired by the work of New Zealand early years experts Dr Margaret Carr and Wendy Lee (see More information). The story captures what a child is doing in the moment; the key person briefly notes what they observe a child doing and, as accurately as possible, what they communicate about a child’s learning. There are usually photos to accompany or better illustrate the story, which is written after the observation as this allows the key person time to reflect on, analyse and interpret what they have observed. The child is the hero of their learning story.

Learning stories rely on professional curiosity, the ability to tune into the child, to know when to intervene and a deep understanding of child development. Most importantly, they are individual and personal to the child and, therefore, the family. Take the following example:

A birthday cake for a witch

‘We’re making a cake for the witch’s birthday,’ you said to me, F, as you played in the mud kitchen. ‘She lives in the sky and she has a very warm dress on. She looks a bit like an angel,’ you added. I wondered what you had put in the cake. ‘There’s lots of different things,’ you answered. ‘The recipe is called “Cake”. And you need to write the name because the witch won’t know whose cake it is. She might think it’s yours or mine so you need to write the name.’ I wondered where you were going to cook the cake, and you replied, ‘In the giant oven.’ ‘Guys, the icing’s ready,’ you said to your friends, adding it to the big bucket they had been moving. ‘Then we need to put it in the giant oven.’ The bucket was very heavy and you and your friends decided not to move it any further. ‘It’s all ready for the witch,’ you said.

What I noticed about your learning today

You were using your imagination today, F, to create a story about the witch and gave me a good description about where she was and how she looked. I liked your responses to my questions and that you knew you needed to follow a recipe. I wonder if you could write your recipe down for others to use? You also gave an explanation as to why you needed to write the name. Were you going to write it on top of the cake? You worked together with your friends and you were keen to share your ideas. I wonder if the witch enjoyed her birthday cake.

THE WHY AND HOW

Learning stories are made to be shared. They are a very effective way of connecting with parents. Who can resist a story about their child, especially when the process of learning is made evident?

A learning story really makes learning visible to the child. We read them aloud to the children. It is wonderful to see their responses when they realise that the story is all about them and what they were doing. This sharing of their story often supports and promotes further and deeper learning, as in the case of B (see box).

A HOLISTIC VIEW

It is important that learning stories provide a holistic view of the child. For instance, conflict and challenges can be recorded in a careful, thoughtful way. The story can be used for further discussion with parents and children about alternative ways of dealing with a variety of scenarios, supporting and developing self-regulation. For example:

Sharing cars

A, you have just started with us at nursery. Today, I could see that you were really interested in the cars that children were sending down the guttering. You were gathering them all up as they landed in the black tray.

Other children were then coming to get them to use them again. You were not happy about this! I could see how cross and frustrated you were getting. This is quite understandable as you are two years old and aren’t used to sharing with so many other children.

What I discovered about you today

PRACTITIONERS’ VIEWS

As with any new approach, this form of learning story must be manageable for staff. We have found that once key people have had time to ‘play’ with this approach, they have found it very satisfying and less time-consuming than our previous methods of documenting children’s learning and development.

One staff member said, ‘Initially, it can be daunting to move away from a familiar style of recording observations. At first, I thought that a learning story had to be a significant moment and you can’t predict those which were causing anxiety. With experience, you begin to see the learning emerging and the child’s thought processes, knowing when to record them.

‘Some children will voice their thoughts for themselves, talking out loud about their activity, while others may respond to your ponderings or say nothing, leaving it for you to surmise what it was they might have been thinking.’

B’s big climbing challenge

At the beginning of this week, you set yourself the challenge of climbing on top of the tunnel and jumping off. L noticed that you were a little hesitant at first and offered you some support, which you happily accepted. L gave lots of verbal encouragement as you took on this challenge. You repeated this process a few times with L’s support. L noticed that you were really happy with yourself, as you had lots of smiles.

A few days later, you told me that you wanted to climb on top of the tunnel again and jump off. You asked if I would watch you do it. I watched as you attempted to climb up the side of the tunnel. After a few attempts you said that you couldn’t do it. I wondered if there was any other way that you could climb up on to the tunnel. You suggested climbing up the middle using the straps to pull yourself up. Again, after a few attempts you decided it was too tricky.

I love the way you didn’t get upset by the fact it was tricky; you just wanted to find another way to climb up. After this second attempt, I asked you if there would be any other way to climb up on to the tunnel. You had a little think and finally said, ‘I could use a ladder’!

You went in search of a ladder and carried it yourself all the way to the tunnel, even though you found it to be quite heavy. C helped you to put it on to the tunnel and you happily accepted his help. As soon as the ladder was secured, you climbed up the ladder and on to the tunnel. Without hesitation, you jumped off on to the mat. The look on your face was so special, B! You shouted, ‘I did it, I did it all by myself!’ You were so proud of yourself and I could see this by the expression on your face.

What I learned about you today

I noticed how you set yourself a big challenge to climb up, and persevered when things didn’t go your way. I think that you were assessing the risk all the time and wanted to be safe in your climbing.

You showed real resilience, which is one of the main reasons why you eventually achieved your climbing goal. I wonder what other challenges you will set yourself in nursery.

10 ideas to include in your EYFS Learning Journey

A child’s learning Journey is a collection of evidence showing their progression through the EYFS. Throughout their time at nursery evidence is collated by practitioners and documented inside either a folder or a booklet. Learning journeys are a fantastic opportunity for children to look back through their book and reflect on what they were doing at the time. The amount of language and conversations that are exchanged from these occasions are vast, children feel a sense of achievement and proud of sharing these moments with loved ones.

Learning Journeys are a working progressing and each and everyone are different and the ways in which these are designed and constructed vary from setting to setting. It is mainly the child’s Key person whom has responsibility to complete them.

10 simple ideas to help gather evidence for children’s Learning Journeys.

  • Speech Bubble – Have pre cut out speech bubbles to record what they child says, these will help support observations and is a fantastic tool to assess the child’s language development.
  • Add photographs- Photographs will support observations, these will personalise the Learning Journey
  • Wow moments- Use a wow moment template for parents to complete, have these readily available for parents to record their child’s achievements.
  • Create an All About Me template/section- These are best completed when a child’s starts nursery by the parent and it is best practice to repeat this when a child moves to another room.
  • Create an At Home section-Encourage parents to bring in items from home eg photos of family or pets, or days out any artwork from home. Encourage parents to add their comments to these pieces of evidence as these can be added to the child’s Learning Journey.
  • Post it notes-Use these to record spontaneous observations. Don’t worry about rewriting the post it notes just stick them straight in the child’s Learning Journey.
  • Samples of the children’s work-Real samples of children’s work provides a breadth of evidence to support observations.
  • Involve children- Let the children decorate their Learning Journey and help put it together, this will help them develop an ownership of their Learning Journey
  • Document evidence of the child’s first day, last day at nursery-Create a template to record children’s’ first or last day at nursery.This may include a photo or a piece of artwork.
  • Next steps gallery-Add photos or observations to demonstrate that each next step of learning has been achieved.

Learning Journeys are a collection of documents collected by  practitioners. Evidence is documentation to determine the child’s level of progress.
